青訓的經理兼二隊教練Michel日前在皇馬電視跟記者同行們的談話,

自接手工作的那天起,Michel一直都用心,目標也很明確:)
還是個中年帥哥,西裝筆挺、身材挺拔的教練真迷人,難怪兒子也是帥哥XDD

Jose Miguel Gonzalez Martin del Campo, Real Madrid Youth System Director and
Castilla coach, was the guest of honour of the Spanish version of 'Extra
Time' on Real MadridTV, the flagship talk show that discusses in depth the
latest issues surrounding the Club. Michel reviewed the current situation in
the youth categories, aka, The Factory of Real Madrid, answering all the
questions that the guest journalists present had for him.
“As a trainer, I had already worked with Real Madrid's youth categories. But
accepting the position of youth System Director was a challenge for me. One
thing was clear in my mind from the beginning: I had to choose top
assistants. That said, I undervalued them: they are much better than what I
originally thought. And not only with regards to the flashier part of their
work, which is anything surrounding Castilla.”
“If we could pick up the same points during the second half of the League,
that is, another 25, we would have met our principal objective: elude
promotion. But we want more. The last step in the vocational training ladder
for these players is making them feel stronger and more self-confident. We
have the current examples of Torres and De la Red."
“One is unduly criticised on a daily basis, but freedom of speech is good...
don't get me wrong. In the end, I'm the one who decides. For example, in
Torres' case, we knew he was quite a polyvalent player. I placed him down the
left. We want the kids to overcome adversities. We have a superb field to
play on, great training grounds, awesome trainers... but one also has to
learn from the bad. Of course, I could ramble for hours about footballing
criticism.”
“People set their eyes on the youth system when there's a crisis. I am
convinced that when Capello arrived here, he didn't know the youth
categories. But now he does. And he's putting it to the test. This is a great
source of pride for us. When Capello steals one of my boys, I am filled with
joy because I think they're there to stay and compete for a position.”
“I don't want to speak of the previous work that was done here. I am not
acquainted with it, although I have a pretty good sense of what it is that
was going on. But I'm here to speak of what we do. I am sure that there were
verbal contracts with other players when we got here. But, in any event,
since we knew nothing of this, we asked other players to join the squad and
we ended up keeping a fair number of those. We kept and incorporated players
who were, initially, out of here.”
“Our motto is to create and form players for Real Madrid. Whoever stays will
be taken care of. For example, in the case of Mata, we have spoken to him
directly. I know him since he was 14 years old. He knows I am the person who
trusts him the most. The conversations I have with them are pretty much the
same I had with my kid when I picked him up at Real Madrid City a few years
ago.”
“Torres was ours. After the last of the youth categories before Castilla,
every player is obliged to play even if they don't have a contract. In his
case, it was the second year he was going to be playing as an amateur. A
sporting decision had kept him at Real Madrid C yet another year, but we
assured him he would play for Castilla. He really wants to succeed. Today was
the first day that he changed in the first team dressing room.”
“We have an action plan for the second half of the League, same as we had
during the first half. It's a risky plan. For a youth system side, avoiding
promotion at the same time that it feeds the first team is already a success.
There's a lot of movement.
Fact: our B and C teams had the same age average this weekend. We don't want
a Torres or a De la Red. We want more, like Parejo who made his debut with
Castilla at 17. With the winter transfer window signings, I told the boys
that having new players join is good. What's bad is when there are people who
are not producing.”
“Bringing foreigners to the Factory only makes sense of they are close to
playing with the first team, from 17 onwards. This has to do with current
Spanish legislation and because you can't invest in players whom you think
are not going to make it. I understand that dealing with a player who comes
from outside Madrid means you have to teach him this Club's values, which
needs mustering up all the commitment in the world.”
“We have the best youth system in the world. Real Madrid is the best team of
the 20th century and it did so by feeding off the youth categories.”
“I speak with Fabio Capello three or four times a week so that we may help
each other. The first team has top priority. These talks have been
progressive. He has gotten to know us better and we've worked hard at it.
He's begun to trust my team.”
“I believe I will have five Real Madrid-worthy players in two or three
years. But we have to start playing them. If not on the first team, in RM
Castilla, to see how they progress, grow up and mature.”
“I have used 28 footballers altogether because many of them have played with
the first team: Torres, De la Red, Javi Garcia, Adan, Valero, Sergio, Nieto…
We have also had many players join the different Spanish national teams. We
only change the teamsheet because there's a lot of player movement. As a
matter of fact, we are using players with whom we didn't count on at the
beginning.”
“We have created a department that records every training session, with
individual exercises. The person in charge, Carlos Morales, has a direct
relationship with every trainer. This way we can see the technical, tactical
and physical evolution of the boys. It's been a hard six months. Just the way
the six months ahead are going to be.”
“We have to knock on the door of the first team. We want these boys to play.
We want to increase the luster of Real Madrid's history. We will suggest
filling up Real Madrid City with photos of the former Real Madrid Factory
footballers, so that all the boys can look up to all those who ended up
playing with the first team. I want the training grounds named after former
players. For example, we want training pitch number seven to be called Ramon
Moreno Grosso, one of the first youth system players of Real Madrid.”
